Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh Leader Member Exchange (LMX) dan Cyberloafing terhadap Kinerja Pegawai, baik secara langsung maupun tidak langsung melalui Self Control sebagai variabel intervening pada Polres Rokan Hilir, Kabupaten Rokan Hilir, Provinsi Riau. Penelitian ini menggunakan pendekatan kuantitatif dengan metode analisis jalur (path analysis) dan uji Sobel untuk menguji pengaruh mediasi (intervening). Hasil penelitian menunjukkan bahwa secara langsung: (1) Leader Member Exchange berpengaruh positif dan signifikan terhadap Self Control (β = 0,487; p < 0,05); (2) Cyberloafing berpengaruh positif dan signifikan terhadap Self Control (β = 0,191; p < 0,05); (3) Leader Member Exchange berpengaruh positif dan signifikan terhadap Kinerja Pegawai (β = 0,215; p < 0,05); (4) Cyberloafing berpengaruh positif dan signifikan terhadap dan Kinerja Pegawai (β = 0,806; p < 0,05); (5) Selanjutnya Self Control terbukti memberikan pengaruh positif dan signifikan terhadap Kinerja Pegawai (β = 0,280; p < 0,05). Hasil uji mediasi dengan metode Sobel memperkuat temuan tersebut, di mana (6) Self Control terbukti mampu memediasi pengaruh Leader Member Exchange terhadap Kinerja Pegawai dengan nilai t = 2,12 (> t tabel 1,973), serta pengaruh (7) Cyberloafing terhadap Kinerja Pegawai dengan nilai t = 2,08 (> t tabel 1,973). Ini menunjukkan bahwa Self Control merupakan variabel intervening yang signifikan dalam memperkuat hubungan antara LMX maupun Cyberloafing terhadap kinerja pegawai. Penelitian ini menyimpulkan bahwa kualitas hubungan antara pemimpin dan anggota serta perilaku daring pegawai yang terkendali dapat meningkatkan kinerja pegawai, khususnya jika dikembangkan melalui penguatan self control. Implikasi dari penelitian ini mendukung pentingnya manajemen hubungan kerja dan kontrol diri dalam meningkatkan efektivitas kerja di lingkungan kepolisian. Kata Kunci: Leader Member Exchange, Cyberloafing, Self Control, Kinerja Pegawai ================================================================================================ This study aims to analyze the influence of Leader Member Exchange (LMX) and Cyberloafing on Employee Performance, both directly and indirectly through Self Control as an intervening variable at the Rokan Hilir Police, Rokan Hilir Regency, Riau Province. This study uses a quantitative approach with path analysis method and Sobel test to test the mediation (intervening) effect. The results of the study show that directly: (1) Leader Member Exchange has a positive and significant effect on Self Control (β = 0.487; p < 0.05); (2) Cyberloafing has a positive and significant effect on Self Control (β = 0.191; p < 0.05); (3) Leader Member Exchange has a positive and significant effect on Employee Performance (β = 0.215; p < 0.05); (4) Cyberloafing has a positive and significant effect on Employee Performance (β = 0.806; p < 0.05); (5) Furthermore, Self Control is proven to have a positive and significant effect on Employee Performance (β = 0.280; p < 0.05). The results of the mediation test using the Sobel method strengthen these findings, where (6) Self Control is proven to be able to mediate the effect of Leader Member Exchange on Employee Performance with a value of t = 2.12 (> t table 1.973), and the effect of (7) Cyberloafing on Employee Performance with a value of t = 2.08 (> t table 1.973). This shows that Self Control is a significant intervening variable in strengthening the relationship between LMX and Cyberloafing on employee performance. This study concludes that the quality of the relationship between leaders and members and controlled employee online behavior can improve employee performance, especially if developed through strengthening self-control. The implications of this study support the importance of work relationship management and self-control in improving work effectiveness in the police environment.
